Welcome to Loan Officer Freedom, the #1 podcast in the country for loan officers, hosted by Carl White.
In this episode, Carl White sits down with Kevin Gillespie to tackle a challenge nearly every mortgage leader faces: where should you spend your time when a small percentage of your team produces the majority of the results? Carl and Kevin discuss why leaders often find themselves pouring their energy into struggling producers while their top performers receive less attention simply because they appear to have everything under control.
Kevin explains why strong leadership starts with creating systems that give everyone an opportunity to improve while allowing each person's actions to determine how much additional time and attention they receive. They discuss the importance of offering consistent sales training, maintaining high standards, and recognizing that you cannot want someone's success more than they want it for themselves. They also explain why lowering expectations to keep underperformers happy can ultimately hurt the culture and make it harder to attract top talent.
Carl and Kevin also dive into the importance of always recruiting, giving developing producers an opportunity to prove themselves, and investing more heavily in the people who demonstrate through their actions that they are ready to grow. The goal is not to write people off based on current production, but to create an environment where effort, participation, and results make it clear who is ready for more support.
Whether you're a producing branch manager, mortgage leader, or company owner, this episode offers practical ideas for protecting your time, raising your standards, developing future top producers, and building a team culture that attracts people who want to win.
