00:00:00.050 --> 00:00:00.510
Hello.
00:00:00.520 --> 00:00:07.540
Welcome to Educational Relevance, a platform for experienced educators to share proven successful strategies to educate today's students.
00:00:08.185 --> 00:00:09.074
I am Bryan Wright.
00:00:09.074 --> 00:00:12.164
I'm an administrator for the last 30 years in public schools.
00:00:12.164 --> 00:00:16.285
I'm also an adjunct professor at Concordia University at this present time.
00:00:16.734 --> 00:00:18.905
With me is my partner in crime, Mark Mcbeth.
00:00:19.230 --> 00:00:26.530
Mark is an educational leader, but also a accomplished author regarding academics What we're going to discuss today is teacher evaluation.
00:00:26.879 --> 00:00:30.989
if you're going to talk about the turnaround 4C plan, you're going to have two things.
00:00:30.989 --> 00:00:32.140
You're going to have naysayers.
00:00:32.210 --> 00:00:34.780
You're going to have people saying what we can or cannot do.
00:00:35.179 --> 00:00:39.119
That's the first thing, but then the second thing you're going to have teachers that you need to assist along the way.
00:00:39.159 --> 00:00:55.219
How administrators assist those teachers in becoming successful by helping our students reach their academic and educational goals So Mark we're going to talk about the SR3 program and that's SR3 stands for support, repeat, remediate, remove.
00:00:55.460 --> 00:00:57.850
Mark, I'm gonna turn this over to you and start us with the.
00:00:58.149 --> 00:01:00.609
Tiered level of evaluation that you've used
00:01:00.859 --> 00:01:01.280
very good.
00:01:01.320 --> 00:01:02.100
I appreciate that.
00:01:02.409 --> 00:01:05.959
A lot of people talked about instructional leadership.
00:01:05.969 --> 00:01:09.489
That's what school administrators are supposed to be working towards.
00:01:09.769 --> 00:01:17.180
It's really about supporting the people that are at the line helping kids directly, and that's about coaching and supporting.
00:01:17.180 --> 00:01:21.859
We make sure that the teachers always have the essential tools they need to be successful.
00:01:22.260 --> 00:01:32.840
As a school, be constantly thinking about how do we help teachers grow, reflect and think deeper about their instruction so they can enhance and improve student learning.
00:01:34.359 --> 00:01:44.810
One way that focus on that is to take the tier support system that we use for students and move it over to the instructional level to teachers.
00:01:45.269 --> 00:02:03.215
So, 80 percent of our teachers can be highly successful within the idea of just ongoing professional development, ongoing walkthrough support, reflective conversations, just general support About 15 percent of teachers need more support.
00:02:03.234 --> 00:02:09.735
They, need that same professional development repeated a little bit more, a little bit more time.
00:02:09.735 --> 00:02:13.444
We need to spend some time modeling inside the classroom for the teacher.
00:02:13.784 --> 00:02:16.284
We need to do a little bit more extensive support.
00:02:16.585 --> 00:02:27.215
And then tier three teachers are really those teachers that might be new teachers or just teachers that are really struggling for one reason or another, and they need way more intensive support.
00:02:27.745 --> 00:02:34.219
As school administrators, 80 percent of our instructional time working with that 5 percent of those teachers.
00:02:34.629 --> 00:02:44.650
we're going to spend way more intensive time really trying to help this teacher get successful ultimately down to a tier two support and hopefully into a tier one support.
00:02:44.650 --> 00:02:46.710
They're really helping kids be successful.
00:02:47.210 --> 00:02:54.789
And so with that, we take the SR three model that you're going to go a little deeper in and it fits right inside that model.
00:02:54.840 --> 00:02:55.030
Yeah.
00:02:55.530 --> 00:02:56.340
Thank you, Mark.
00:02:56.409 --> 00:02:58.099
well the first step is always going to be support.
00:02:58.900 --> 00:03:02.469
We also want to make sure as we're doing this, we document every step.
00:03:02.930 --> 00:03:04.210
Step and what we're trying to do.
00:03:04.240 --> 00:03:05.139
Make sure that's clear.
00:03:05.139 --> 00:03:06.469
We have to document.
00:03:06.689 --> 00:03:08.439
We also get the unions involved.
00:03:08.719 --> 00:03:10.080
Hey, this is what we're doing.
00:03:10.310 --> 00:03:15.629
We need your assistance because the 1st thing I want to make sure that we're supporting that new teacher.
00:03:15.629 --> 00:03:19.289
That teacher is having some difficulty, we want to provide them support.
00:03:19.289 --> 00:03:20.569
So they don't feel uncomfortable.
00:03:20.770 --> 00:03:24.439
So we can assist them and trying to reach students in a more positive direction.
00:03:24.969 --> 00:03:26.840
The second step is going to repeat step.
00:03:27.314 --> 00:03:30.794
That means maybe they misunderstood what we're asking them to accomplish.
00:03:31.055 --> 00:03:32.085
So repeat it.
00:03:32.175 --> 00:03:33.715
It's still a supportive measure.
00:03:34.014 --> 00:03:34.965
how can we help you?
00:03:34.965 --> 00:03:39.844
We want to make sure we are clear, you're certain, but what we're saying we want you to do.
00:03:40.525 --> 00:03:42.414
That's why we call it the repeat phase.
00:03:42.854 --> 00:03:43.525
The third one is remediate.
00:03:44.375 --> 00:03:45.745
we cannot continue doing this.
00:03:46.155 --> 00:03:52.655
But even in that phase there, we're still talking about how we're going to assist them, how we're going to support them.
00:03:52.895 --> 00:03:55.724
Matter of fact, when you talk about repeating it, it maybe improvement plans.
00:03:55.824 --> 00:03:56.844
You can talk about that.
00:03:57.164 --> 00:03:59.884
But in that improvement plan, we give you more than enough time.
00:04:00.349 --> 00:04:11.039
In some schools, they'll give you six to eight weeks so they can say, Hey, we want to see how you improve one of how we gauge it for you want to make sure that each one of these steps again Mark is going to be, documented.
00:04:11.050 --> 00:04:14.819
Then the last 1, of course, and unfortunately, we cannot get you to a point.
00:04:15.629 --> 00:04:18.149
then we got to about ultimate removal from the program.
00:04:18.149 --> 00:04:20.790
you said something earlier, but when you talk about removing teachers.
00:04:21.084 --> 00:04:23.435
You said something I thought was so, was so poignant.
00:04:23.454 --> 00:04:27.524
Yeah, basically there's two, two reasons why a teacher would be removed.
00:04:27.545 --> 00:04:32.514
One, cognitively they just can't grasp the, concepts of being a teacher.
00:04:32.915 --> 00:04:35.084
and then the second one is they choose it.
00:04:35.490 --> 00:04:44.129
They make their own choice to not adopt the system that we're trying to help or to fit into the system of enhancing student learning.
00:04:44.730 --> 00:04:49.279
And those two choices are why teachers ultimately have to leave our programs.
00:04:50.040 --> 00:05:07.040
And make sure either in the multi tier level, evaluation or the SR3 models, they're similar in one way that's important, that we want to talk about supporting teachers or they can become better at their craft so they can assist our students.
00:05:07.370 --> 00:05:08.100
The ultimate
00:05:08.839 --> 00:05:09.189
decision
00:05:09.209 --> 00:05:10.389
maker, Mark, is how.
00:05:10.970 --> 00:05:12.790
It affects students in the classroom.
00:05:13.189 --> 00:05:14.199
That is the ultimate goal.
00:05:14.199 --> 00:05:24.264
We want success academically, we want success spiritually, but we want success for those students That's why we, we're not talking about evaluating somebody so we can find negatives.
00:05:24.314 --> 00:05:32.245
We're trying to evaluate people so he can maintain positives that we can maintain them feeling good about what they're doing, how they're doing it.
00:05:32.584 --> 00:05:35.345
And that kids are the ultimate beneficiaries
00:05:35.564 --> 00:05:41.564
mark as we're doing these things What is our ultimate goal with those teachers that who are using these models of
00:05:41.639 --> 00:05:48.470
You know, we hire teachers under the concept that we want them to be highly successful so they can enhance student learning.
00:05:49.079 --> 00:05:54.389
So ultimately our goal through this entire model is to help teachers be highly successful.
00:05:54.670 --> 00:05:58.009
And in this model you're talking about, is kind of like an inverse pyramid, isn't it?
00:05:58.060 --> 00:05:58.740
the same thing.
00:05:58.740 --> 00:06:01.689
I mean, it's the model looks exactly the same.
00:06:02.029 --> 00:06:09.699
So we have students over here, teachers here, and we can do the same thing, that same coaching and support for our support staff.
00:06:09.750 --> 00:06:12.660
That's the coaches and school administrators.
00:06:12.949 --> 00:06:18.129
We can put them in that same model of support, but it's really about that, that support.
00:06:18.170 --> 00:06:20.810
But the, the reverse triangle.
00:06:21.245 --> 00:06:25.634
Is really how much time we spend as school administrators and coaches.
00:06:25.634 --> 00:06:32.915
So, 5% of the teachers will take 80% of our time about 15% will take about 15% of our time.
00:06:33.274 --> 00:06:41.355
And then 5% of our time is spent with 80% of the teachers because it's a general model that we just have developed for every teacher.
00:06:42.334 --> 00:06:44.625
Mark, one of my ultimate goals when we talk about this.
00:06:45.074 --> 00:06:47.944
We're trying to maintain and keep teachers in our profession.
00:06:48.024 --> 00:06:54.915
what I've seen recently, Last couple of years that we got a lot of young teachers who come into our profession that leave within the first five years.
00:06:55.165 --> 00:07:01.524
So the whole goal is to keep these teachers, A, involved in our profession, but also enhance what they're doing.
00:07:01.785 --> 00:07:05.685
So eventually our kids will be the beneficiaries of their knowledge and
00:07:05.985 --> 00:07:21.564
Yeah, and I've read some recent articles that still talks about the number one reason teachers leave the profession is they don't feel like they're supported by their administration, where they don't feel like they're having the impact that they should have inside that school.
00:07:21.964 --> 00:07:27.475
part of that plays with climate and culture that we've already talked about having the type of curriculum support.
00:07:27.475 --> 00:07:33.360
But it really comes down to Whether they're getting the coaching and support, they feel like they can be successful.
00:07:33.360 --> 00:07:33.639
Mark.
00:07:33.639 --> 00:07:36.180
I know teachers come into education today.
00:07:37.120 --> 00:07:44.470
and I know we've seen too many movies in the past or our kids are being saved by these teachers.
00:07:44.579 --> 00:07:47.430
And I tell people all the time our students don't need savers.
00:07:47.459 --> 00:07:48.459
They need educators.
00:07:48.889 --> 00:07:54.230
we have to make sure we are teaching these, new staff members become leaders of people.
00:07:54.230 --> 00:07:56.290
Yes, but also become educators.
00:07:56.560 --> 00:08:03.420
if you become better in your craft as a teacher leader, you're going to be doing a lot of saving with those kids eventually.
00:08:03.850 --> 00:08:13.100
But at the same time, we got to make sure we give them the support they need Have you ever had a teacher or two, Mark, that felt uncomfortable or basically unsteady as that they're performing their craft?
00:08:13.149 --> 00:08:15.399
Yeah, yeah, absolutely.
00:08:15.449 --> 00:08:17.850
I love coaching and supporting teachers.
00:08:18.160 --> 00:08:20.699
I love bringing the teachers to the new level.
00:08:21.089 --> 00:08:26.209
You know, the biggest thing is, teachers sometimes don't know what they're really doing.
00:08:26.269 --> 00:08:32.990
And that's where we come in and we reflect a lot with them, get them think deeper about what they're doing and then, taking them along.
00:08:33.240 --> 00:08:46.230
For an example, I had a teacher who was a continuing ed teacher, came into the profession when they were 35 years old and they knew their content extremely well, but they had a hard connection with kids.
00:08:46.610 --> 00:08:53.509
They were they were nailing the rigor with the kids, but they weren't making the relevance and they weren't creating the relationships.
00:08:53.509 --> 00:08:55.789
They weren't making the connection, why kids should learn that.
00:08:56.169 --> 00:09:05.899
So in coaching that teacher, I was able to generate more content with that teacher to think about the relevance and the relationships with the kids and how he related with the kids.
00:09:06.389 --> 00:09:08.975
As a result, he generated results.
00:09:08.985 --> 00:09:10.034
Kids started learning.
00:09:10.065 --> 00:09:20.004
And his formative assessment results started to rise and he could see the success once he saw the success that he wanted to gravitate towards it.
00:09:20.375 --> 00:09:23.794
It's like, oh, now I got kids interested in coming to my class.
00:09:23.855 --> 00:09:31.585
Now the climate changed in the classroom, the culture of how things were done and felt inside the classroom drastically changed.
00:09:32.065 --> 00:09:35.164
And, he became a pretty powerful teacher.
00:09:36.215 --> 00:09:36.544
Mark.
00:09:36.544 --> 00:09:42.534
I also want to add when young teachers come into our profession, they don't understand the meaning of having a code.
00:09:43.784 --> 00:09:49.634
Having something to put their belief system in belief systems that we're going to change the world.
00:09:49.664 --> 00:09:50.325
That's fine.
00:09:50.325 --> 00:09:55.705
But you also got to have a belief system that when those hard times hit and those difficulties arise.
00:09:56.029 --> 00:10:11.600
You say, Hey, I'm going to get through these difficult times because I have this belief system that I can make these changes what's going on and we're not talking about saviors we're talking about having a code that you can live by an education philosophy of things that you can accomplish and things that you can do.
00:10:12.019 --> 00:10:15.620
And this evaluation system we're talking about will assist them.
00:10:16.024 --> 00:10:19.375
In reaching that code, reaching those kids in a way where they're benefiting from
00:10:19.634 --> 00:10:20.034
Yeah.
00:10:20.065 --> 00:10:20.524
instruction.
00:10:20.615 --> 00:10:25.725
I had, a special ed teacher and my assistant football coach at my very first job I had.
00:10:26.274 --> 00:10:32.715
And one night we were out for pizza and he said, Mark, you need to understand that not everybody's going to be a football coach.
00:10:33.539 --> 00:10:40.789
As I'm working with all these players, he's like, you know, not everybody's going to be a football coach cause they don't, they're not all going to love it, but they want to be successful.
00:10:41.059 --> 00:10:45.009
You got to push them to the success level of where they're at and where they want to be.
00:10:45.480 --> 00:10:56.070
Now I'm in the land of Lombardi in Wisconsin, you know, the one thing that everyone talks about when you mentioned Vince Lombardi, is that the fact that he built successful men.
00:10:56.830 --> 00:10:59.039
Now, many of them stayed in the coaching profession.
00:10:59.524 --> 00:11:06.534
Bart Star being one, for example, with the head coaches, the Green Bay Packers, but several others were successful in many different fields.
00:11:07.024 --> 00:11:14.134
So what he was trying to build was success, not just with players who's going to stay in that profession, but success in life.
00:11:14.504 --> 00:11:17.164
And I think a lot of successful teachers do that.
00:11:17.465 --> 00:11:20.815
But in order to do that, they also need to have that game plan.
00:11:21.225 --> 00:11:22.914
So they can say, this is how we're going to do it.
00:11:23.264 --> 00:11:26.044
This is ways we're going to become successful eventually.
00:11:26.674 --> 00:11:28.865
I think that's a great thing, but glad you said that.
00:11:28.865 --> 00:11:29.414
Cause you're right.
00:11:29.774 --> 00:11:33.144
When we talk about that, not every kid, you're going to have different successes with each kid.
00:11:33.750 --> 00:11:42.830
Some be successful as teachers, some be successful as business leaders, but the point being made is building them, giving them some, some ideas that you can share with them so they can become
00:11:43.129 --> 00:11:43.500
Sure.
00:11:43.500 --> 00:11:43.960
long run.
00:11:44.500 --> 00:11:46.149
Let me, let me shift gears mark.
00:11:46.149 --> 00:11:48.799
I know we're talking about SR3 and we're talking about evaluations.
00:11:49.090 --> 00:11:53.519
I do want to close out the turnaround 4C plan, but talk about how we affect the community.
00:11:53.610 --> 00:11:54.740
We talked about that previously.
00:11:55.725 --> 00:12:03.965
And I want to ask you about some ideas that you did as far as helping with community leaders, but also getting parents involved in what we're trying to accomplish.
00:12:04.595 --> 00:12:08.884
You know I would say you're really the master at engaging community.
00:12:09.254 --> 00:12:16.274
But the things that I really tried to get was highlighting teacher success, what they did well.
00:12:17.360 --> 00:12:19.809
I tried to present it all the time.
00:12:20.100 --> 00:12:30.139
I would brag about what teachers are doing, but it was bragging about teachers success academically, how they were academically enhancing student learning.
00:12:30.690 --> 00:12:33.950
That's the things that, and, how they were mastering their crafts.
00:12:34.629 --> 00:12:38.259
That's what I love to share with the community and let them know.
00:12:38.825 --> 00:12:48.914
That it's an artwork, you know, for a teacher to be highly successful, it's, it's like a piece of art and, and I wanted them to see what goes into that piece of art.
00:12:48.945 --> 00:12:50.875
It's not just a drawing when you're done.
00:12:50.894 --> 00:12:55.495
It's, it's a whole process and teaching the community about the process.
00:12:55.514 --> 00:12:58.585
I spent a lot of time doing that and I think that was powerful.
00:12:59.080 --> 00:13:03.600
And, very worthwhile to get community to see the value of a teacher.
00:13:04.365 --> 00:13:07.129
For a guy who says I'm going to be the master, that sounds Target.
00:13:07.355 --> 00:13:11.125
you're the, you engage the community so much more than I ever did.
00:13:11.125 --> 00:13:12.264
I'm in awe of what you do.
00:13:13.865 --> 00:13:14.325
How do you do?
00:13:15.149 --> 00:13:24.990
Well, we talked about that because if you're talking about a turnaround 4C plan, one of the goals we have and one of the parts of our game plan is building leadership density and leadership capacity.
00:13:24.990 --> 00:13:27.620
And the best way to do that is to get the community involved.
00:13:28.070 --> 00:13:30.909
And making sure they understand that it's a we thing, not the me thing.
00:13:31.360 --> 00:13:33.210
It's a we go, not an ego.
00:13:33.490 --> 00:13:37.730
And so the whole point being is getting everybody involved in the same page as we continuing.
00:13:38.259 --> 00:13:43.000
And, but also, and we talked about evaluative tools the community evaluates us.
00:13:43.750 --> 00:13:58.320
regular basis, and we invite that because we want to be evaluated because we want to make sure the successes are going to be shared for everyone, not just in the school, students, the teachers, the administrators.
00:13:58.794 --> 00:14:03.225
And the community and we all are a part of the success of what goes on in that program.
00:14:03.585 --> 00:14:04.825
So that's why it's so important.
00:14:04.825 --> 00:14:07.524
I was going to mention the five by five parent contract.
00:14:08.384 --> 00:14:16.794
as you know that we've used that before Mark and the five by five is something where it aligns what's happening, but we also ask parents to get involved in their student's education.
00:14:17.615 --> 00:14:20.095
we want to evaluate what we're doing and our teachers are doing.
00:14:20.095 --> 00:14:23.815
We also want to make sure we get the parents involved in that educational process as well.
00:14:24.544 --> 00:14:34.705
that gives five different ideas that we want to share with with parents, how we want to continue getting them involved and eventually, achieving student success.
00:14:35.644 --> 00:14:50.205
I will include that this program at the end We'll have that ready to give out Mark I'm gonna ask you one last thing regarding the turnaround 4c plan that we've discussed the last several weeks And what do you think?
00:14:50.284 --> 00:14:52.585
Did we do a pretty good job in trying to explain?
00:14:52.634 --> 00:14:55.125
How we think schools can become successful and talk about
00:14:55.330 --> 00:14:56.299
Yeah, I think we did.
00:14:56.370 --> 00:14:57.559
I think we did a good job.
00:14:57.600 --> 00:15:01.840
The key here is we're just giving overview pieces.
00:15:01.840 --> 00:15:06.450
people need to understand that that there's way more intensity to each of those steps.
00:15:07.019 --> 00:15:15.570
But if you adopt those concepts, climate and culture and curriculum and connections Everything else will build around it.
00:15:16.570 --> 00:15:23.684
Well, I appreciate that and then four c's again the turnaround 4c program is Climate Culture, Curriculum and Connections.
00:15:23.695 --> 00:15:29.695
And we talked about doing this in the reasonable amount of time to create a school and student change.
00:15:30.115 --> 00:15:40.445
And yes, we do have a bunch of C's, but at the same time, but they know C's are so many different programs that we want to do and we want to make a school be successful for all our students.
00:15:41.315 --> 00:15:42.534
I want to say, thank you, man.
00:15:42.534 --> 00:15:43.804
That's a great time talking to you.
00:15:44.034 --> 00:15:45.825
we'll say thank you, Mark, for joining me.
00:15:46.274 --> 00:15:48.345
But we're going to have many other programs.
00:15:48.345 --> 00:15:50.205
We're going to continue as far as educational relevance.
00:15:51.090 --> 00:15:54.759
idea to bring about for we can get measure and gain student successes.
00:15:55.190 --> 00:15:57.850
And this point in time, everybody, take care.
00:15:57.970 --> 00:15:58.409
Bye bye.
